Sonica Aron: Changing Peoples’ Lives for Better

Coming from a family of doctors. The youngest of three siblings, no one in Sonica Aron’s family has studied or practiced business management. So, this was a completely new world for Sonica. From having medical discussions at the dinner table as a child to today where she and her family talk about social justice, gender expression, awareness about disabilities, and inclusion.

Sonica is an HR professional with more than 2 decades of experience. She has completed her graduation from XLRI Jamshedpur, which is also one of the sought-after institutes for studying Human Resources in India. While working at PepsiCo, Sonica was exposed to diverse roles and geographies. She worked in sales and sales HR. She worked in a factory. She also worked in a city as well as in remote areas. This experience helped her realize, how diverse people viewed women workforce, worked with, and dealt with them.

Sonica later went on and gathered experience from companies like ICI paints, Philips, Vodafone, and Roche diagnostics. While she was heading the HR department for Philips Consumer Lifestyle Business in India, she decided to take a different path and reshape her career.

So, come February 2013, Sonica Aron founded Marching Sheep with the vision of making a tangible difference to peoples’ lives and careers.

During her 2 decades-long career as an HR professional, Sonica has seen the narrative of Diversity Equity and Inclusion evolve. Once there was a time when the best organizations were not aware of Vishakha guidelines to now where organizations are not only working seriously towards increasing women participation in the workforce but there are organizations that are looking at other dimensions of diversity like Persons with Disabilities, LGBTQIA+ community as well.

Sonica also believes a lot of organizations have moved ahead of ‘token’ efforts like standalone sessions and are approaching the issue with serious intent and are taking a holistic approach- through inclusive policies, processes, driving mindset change, inclusive leadership, communication, and decision making.

Making a Tangible Difference in Peoples’ Lives

As a consulting organization, Marching Sheep had to evolve with the evolving times. During the pandemic, the company had conducted extensive industry engagement and came up with interventions that were specific to clients’ needs in turbulent times.

The organization has also observed the evolving role of HR as strategic partners in business recovery, continuity, and growth. So, Marching Sheep has curated an action learning-based strategic HR business partnering certification, and in partnership with FICCI Quality Forum, has been successfully running programs that have been attended by HR professionals from different companies.

In order to stay true to its vision of making a tangible difference in peoples’ lives and careers, Marching Sheep needs to stay in touch with its client organizations and people. So, the organization also carries out various non-commercial campaigns including, Marching with Pride, where the company engaged with people from the LGBTQIA+ community to understand their lives and what would take it to make organizations inclusive for them. Another Campaign was 21 Marching, where they met with 21 persons with disabilities to help spread awareness about the 21 disabilities covered under the RPWD act 2016.

  • Diversity & Inclusion Strategies and Interventions: The organization truly believes that inclusive organizations are much more productive and Marching Sheep partners with client organisations to arrive at their inclusion and diversity charters and strategy through a diversity diagnostic, chart out executable plans, and also partner with the execution, drive mindset change, and culture building.  
  • Human Resource Consulting: Organizations need their HR strategy, policies, and processes to enable employees to deliver on the business strategy and goals. Marching Sheep works closely with its client organizations in order to streamline the vision, mission, values, behavioural frameworks, policies, practices, HR strategy, and socialization, and drive communication, internal Leadership, managerial capability to enable the same.
  • Bespoke learning interventions: Sonica believes that the world has significantly changed during the last two years of the pandemic. As the socio-economic fabric is slowly evolving, the competencies needed to succeed at work are also changing. Marching Sheep work with clients in order to enable individual contributors, managers, and leaders to succeed by building the right competencies. The organization curates each intervention to drive the right behaviours through the facilitation of insights, reflection, and practice.
  • Health and Wellness Portfolio: Marching Sheep believes, wellness nowadays includes emotional, mental, and physical wellbeing. While things like insurance can take care of the physical part, a massive awareness and life-skill building are needed to handle issues like stress, burnout, and anxiety. The best part is, Marching Sheep enables all the individuals to become emotionally resilient by identifying their stress triggers, their own stress responses, and coping mechanisms and hence more productive, personally, and professionally. According to Sonica, the company does this with programs curated after research, and with the help of clinical psychologists.

The Inception Story

Before founding Marching Sheep in 2013, Sonica used to be on the other side, as an HR Head. However, her biggest issue with that was, they would engage a consultant, carry out an intervention, and incur costs yet there would be no tangible change post the event. So, she along with the team drew the blueprint of Marching Sheep on how they would approach each assignment, and what they would achieve at the end of the assignment. For her, leaving a tangible impact is extremely critical.

The second factor was that she was already the head of HR position by 2012, and it was the time for Sonica to evaluate her next steps for herself, in her context. With her husband’s career growing parallelly, two young kids, and three sets of aging parents and grandparents, Sonica was seeking a career path, where she could contribute, and get the satisfaction of making a difference on her terms.

Marching Sheep has clients across various industries. The organization has worked with different global MNCs, and Indian Conglomerates, funded start-ups, emerging organizations, and large giants. It has worked in sectors like FMCG, FMCD, manufacturing, power, and infrastructure, BPO/KPO, IT and ITeS, Financial sectors.

As a company, Marching Sheep has also successfully built relationships with clients based on the Quality of its delivery. Sonica and her team always deliver what they commit and on time. Tackling Challenges

Sonica Aron faced many challenges while founding Marching Sheep. The challenges included things like statutory requirements that are associated while having her setup. Some decisions like whether it should be an LLP, LLC, or a company or a proprietorship were to be made. Making her website from scratch was a big challenge, being bootstrapped. She was in a vicious cycle, to hire a team member or to make revenues to reach a certain level. Sonica Aron was doing everything from BD to delivery to invoicing to client management to paying taxes herself. Doing Business development did not come naturally to Sonica.

She was quite hesitant about singing her own praises as a consultant, but that was needed. She took her time to learn this art. Then came the issue of managing cash flows. Slowly and steadily she learned, she hired and grew. Soon the client base grew, and revenue also got stabilized. However, challenges like demonetization, implementation of GST, and the pandemic came and destabilized the industry.

Every time the industry got destabilized and the client’s focus shifted from HR interventions to business continuity. Therefore, Sonica Aron and her team had to evolve each time in order to meet the client’s need to stay relevant, which eventually taught the firm flexibility and adaptability.

Future Roadmap

Marching Sheep is already a leading D&I firm in India. So, it would like to make its mark globally. The organization has started acquiring international clients from 2021 and now it is planning to press the accelerator pedal this year.

Sonica Aron also added, “We have gone from strength to strength in the last 8 years. From being a one-woman army to today being a strong team of passionate HR professionals, with clients, mentors, allies across industries and globe.”

Aradhna Dayal: Bringing Foreign Investments in Asia

Even a few decades ago, Asian financial markets were frowned upon as they were a bit hard to access. Early Career

However, before Aradhna started AccessAlts, Asia was seen as a market that is opaque and hard to access. Aradhna understood the importance of this niche and leveraged her wide global network to bridge this gap. Started as a simple idea-sharing platform in Hong Kong six years back, Aradhna has led AccessAlts’ exponential growth into an influential, global “members-only” investment club with over 350 members, channelizing smart capital into transformative companies.

Aradhna’s unique business idea and vision are the main reason for Access Alts Asia’s growth. Launched at the right time and at the right place.   • The club started providing 360-degree consultancy to family businesses, from digitalizing their operations to entering new markets and verticals.
  • The club also incubated multiple start-ups in Asia. The start-ups serve in areas like e-payments, electric vehicle batteries, e-education, etc.
  • Also the club has done many landmark deals with companies like SpaceX and Beyond Meat during the pandemic.
  • It used various innovative techniques to begin hosting Virtual Meets to replace physical meets, creating an online network of investors and experts from around the world. This led to a more powerful community than ever.

 

Preparing for the Future

Having created a formidable network, Aradhna wants to leverage it to empower women business leaders and entrepreneurs. “I have always been passionate about creating a just and diverse society that provides equal opportunities to all,” said Aradhna. “Covid has allowed me to take a pause and think about the legacy I want to leave behind.”

“We want to fund women-led businesses and create a formidable ‘she-economy.” We also want to nurture female talent and have launched a Women on Boards initiative that handholds talented young women for corporate boardrooms roles.”

Aradhna, along with her children, Pradyumn and Pankhuri Dayal, also runs the aid platform Move4Migrants to integrate migrant and minority communities into mainstream society.

An Engineer turned HR Professional

After completing her engineering, Gauri Das continued to learn and completed double Masters in Human resources and Psychology to become an all round HR Professional. Prior to this, she completed her early education in vernacular medium in a small village. With her introverted disposition and lack of opportunities for personality development and extra curricular activities, communication was not her forte’ then but today she is an international speaker. Despite her uncertainties, she explored possibilities and grasped opportunities to later become Vice President – HR for a subsidiary of a European bank. She takes great pride in her work and pushes people to explore their unknown limitless possibilities. She inspires people to use their learnings from the past to trigger their future progress.

In her 15+ years of experience, as a strategic HR leader, she has crafted and aligned HR strategies with business goals. She supports businesses in setting the right culture, driving performance, reinventing employee experience and improving capabilities. She also carries a wealth of experience with both start-ups and well-established organizations thus she prefers to work in high energy and growth-focused environment. Gauri Das believes that every individual faces his or her challenges while laying the foundations of a successful journey. But she also reckons that times are continuously evolving and making things uncertain—which Gauri Das refers to as a case of forced OD. “Change is the name of the game,” she mentions. To overcome such obstacles, one must adapt an open-mindedness, be flexible with the work and new innovative aspects, and most importantly embrace the support provided by the people surrounding us. “People around me and my family keep me going,” she mentions. She defines success as a feeling of contentment and happiness by supporting others, by being with family and friends through their ups and downs. She believes that by being in the moment and having amazing people around as friends, mentors and well-wishers, one can easily prevail in his/her endeavours.

In her impeccable journey, by adapting such ideology, she has achieved many milestones. She was recognized HR 100 under 40, selected as LinkedIn person of the year,and very recently featured as Top 200 powerful voice in Leadership in 2022 globally and has also been featured as a speaker at TedX. Gauri Das suggests that every individual must acquire certain traits to achieve triumph. In her opinion, she suggests that leaders need to be one with the teams with three H— heart, head, and hand. People value autonomy because it helps them to explore the possibilities and to be creative with their work; they also have individual ownership over multiple aspects of their work. This helps an individual or a group of individuals to develop a connection with the heads of the team members. However, the connection with the head merely completes the 1/3rd part of the whole process. But when these team members are made aware of the value added by their work and the relationship developed with the purpose, a leader can witness an increase in their passion for the work i.e. the heart. “Finally when you have their head and heart, hands support. 3H is my mantra of leadership and with this comes empowerment empathy and openness to diverse thoughts. In my view, these lead to great performances and innovations,” she concludes.

Dr. Archana Surana: A Champion Of Education, Inclusion And Sustainable Social Development

The seeds of public service were planted when Archana Surana was a high school student. Witnessing her parents Dr. P M Bhandari, a renowned medical practitioner and Mrs. Sunitha Bhandari, a recipient of the prestigious Presidential Medal involved in community service, young Archana wanted to play a central role in effecting sustainable societal changes after her graduation.

A National Scholarship Awardee from the Ministry of Education & Culture, Government of India, Archana completed her bachelor’s in arts as a meritorious student. Her passion for making a difference in people’s lives through her work got a shot in the arm when she married Dilip Surana, Managing Director of Micro Labs, a leading pharmaceutical giant in India.

Tryst with passion

‘Making the lives of people and the communities better’ has been the common denominator for everyone at the Surana household. While her husband was busy driving science to bring affordable medicines to patient care, Archana chose ‘Education’ as the path for social development.

While she was sitting on the board of Micro Labs, she was invited by her father-in-law Sri. Ghewarchandji Surana, a visionary industrialist to helm the GDA Foundation – a Charitable Trust owned by the Surana’s. Today, the Trust manages four educational institutions in Bangalore and serves over 5000 students from primary school till postgraduation. The educational institutions that completed 25 years off service in 2020 have served 45000 students from various social and economic backgrounds.

Taking higher education to the next level

Having spent over 25 good years running academic institutions of all nature, Archana Surana wants to offer world-class education to Indian students. The giant leap of moving away from University shadow to an autonomous institution is a significant milestone for the educational institutes she manages. She is determined to make industryrelevant education a reality through autonomy. She is also in talks with many leading academic start-ups to offer global education options to her students. Under her leadership, Surana College is re-accredited with the prestigious ‘A+’ grade by NAAC, a feat achieved by very few institutes in India.

Archana spent the COVID lockdown as an opportunity to chalk down the vision document for the next decade for her educational institutions. In a major rejig, she has been infusing many young and experienced faces to take up high-performing roles to take the educational institutes to the next sphere of growth.

The joy of giving

Watching problems get solved in front of your eyes is very satisfying, says Dr. Archana Surana when you ask her what motivates her to give and continue giving. From slashing the tuition fees for the needy to the academically meritorious, from supporting the single/double orphaned students to helping students pursue their areas of interest, from sending relief materials to contributing to the PM’s emergency fund during natural calamities, Archana Surana doesn’t wait for an opportunity to give.

Her mid-day meal events for the visually impaired, donations to critical medical care and gifting of tractors to the local corporation for water distribution go beyond the ambits of education. According to her effecting a crucial societal change through education, healthcare, or rural development aligns with her definition of success. Her nature of giving is so contagious that the students and faculty members of her educational institutes are widely known for many social impact projects like blood donation, environmental cause, gender diversity and so on. She was also one of the Advisory members for Association for Health Care Providers-India (AHPI) for drafting Guidelines for Reopening of Schools, Post-Covid-19 Pandamic (Joint Advisory by AHPI & GCCMC.

A leader par excellence

The strong humanitarian side of Archana Surana has been the distinguishing quality of her leadership style. Today, she manages a workforce of over 500 across the educational institutes, most of whom she hired over a couple of decades ago. Archana strongly believes in diversity and inclusion. Her educational institutes are predominantly managed and run by women. Her hands-on approach and mentoring capabilities have benefitted people far and beyond.

Her thrust for quality and excellence has time and again brought laurels to the educational institutions she manages. Under her leadership, the educational institutes have collectively bagged more than 48 university ranks across streams in the last two decades. Archana Surana means business when she talks about ‘Holistic Development’. During the late 2000’s, she started giving more significant push towards churning students in the field of sports, culture, and media. It is a matter of pride that many alumni from the Surana Educational Institutions have made their mark in the national and international arena in sports and culture.

She encouraged the faculty members to embark on a research-driven teaching approach. Under her leadership, the educational institutes have organized many national and international conferences, symposiums, and thought exchange forums to address many pressing issues in the fields of science, arts, mental wellbeing, and literature.

When she is not at work…

A pious and religious individual, Archana spends time at the Jain temples constructed by her family in Bangalore. Today, the temples have come along not merely as a place of worship but as a monastery for wayfaring monks and spiritual seekers. Archana ensures that the facilities in these monasteries are top-notch so that the seekers of truth do not undergo any discomfort in their profound passage. She personally oversees the weekly ‘Anna-Dhana (food donation) at these temples for the public.

Archana loves to take quiet breaks from the mundane and globe-trot with Diya Surana, her Warwick Business School graduate daughter who recently joined the family business. Archana is also a most sought-after speaker on women’s rights, quality in education, child development, life skills and management.

Age, disability, and ethnicity are additional aspects that can affect women’s and men’s opportunities in the labor market and thus their quality of life in general,” she adds.

She suggests everyone must discover a new life balance as pandemic has not only disrupted business but also created new business models. Thus, one must dwell towards adaptation and provide new solutions to sustain in the market. On contrary, she also believes that pandemic in-a-way helped individuals to re-focus on their approach and set new ambitions and goals. Being a passionate creator of companies and projects, she feels very inspired by new things. For prospect, she wants to focus more on mentoring, traveling and blogging, real estate, and investing. “I don’t want to take on such a huge emotional responsibility anymore, but think more about myself, about my health, sports discipline, and new goals,” she quotes.

In this issue, we take pride in featuring an exceptional female leader who has worked tirelessly over the course of the last 10 years to develop programs that would meet the challenge of domestic violence and sex trafficking in India, by serving women in India by working for their education and empowerment and ensuring that they are given the choice to live a life free from abuse, violence and exploitation.

Meet Elca Grobler, the Founder of My Choices Foundation, an MBA graduate from South Africa, who feels compassionate about justice and giving back to the community by empowering women. After completing 15 years in the Financial Services sector, she decided to utilize her skills and experience to empower developing communities, joining Opportunity International Australia—a world leader in micro-finance in the developing world. She spent 3 years with the organization and shifted to India in the year 2011. There she met many women across India to understand their situations and needs. With every passing-by story and experience, she realized that she was stepping towards the greater good, hence she laid the foundation of My Choices Foundation. The first initiative taken by the foundation was

Operation Peacemaker. This initiative focuses its efforts on counseling, and resolving violence through mediation (counselling) and including every member of the family, including the perpetrator, in the process of establishing peace. Since its inception, My Choices Foundation has grown and established Operation Red Alert, addressing sex trafficking and the exploitation of women and girls in India. It commissioned an 18-month research paper (that won the ESOMAR Best Paper of the Year Award 2015-16), doing landscape analysis and studying the behavioral aspects on both the supply and demand side of sex trafficking.

My Choice Foundation 

My Choices Foundation is a non-profit organization based in India that aims to witness a transformation of the nation into a safe, peaceful, and flourishing place for women and girls, by empowering them with the awareness, education, and support they need to become their change agents. It addresses two of the most pervasive and intractable human rights abuses, domestic violence and anti-sex trafficking, through their two initiatives – Operation PeaceMaker and Operation Red Alert.

Operation PeaceMaker aims to stop domestic violence while promoting gender equality through sustainable grassroots programs that empower girls and women while addressing the issue of domestic violence by providing free counseling, legal and safe home services through their 5 counseling centres and 11 regional partners across India. Customized awareness programs are also conducted based on the demographics to be addressed.

Operation Red Alert created the Safe Village Program that aims at sensitizing at-risk community members about human trafficking risk factors, creating awareness about ways to prevent sex trafficking, sustaining the awareness, and empowering the community through Rakshaks, Nodal Teachers, and Gram Mitra concepts. Focused on rural India, this program includes innovative tools such as comic books and a national helpline. It is tailor-made with special messaging for each of the stakeholders to speak to their particular situation and provide powerfully relevant information and motivation to be safe. Moreover, The Safe Village Program uses an innovative technology called the Village Mapping Tool that helps identify villages that are at high risk for being on the radar of traffickers.

Moreover, My Choices Foundation is an 80% women-led organization and has a 100% women-led board. Equalizing any industry and making it more balanced, as it believes in empowering women and offering them the chances that they deserve.

Desire to Speak for the Oppressed 

Elca’s deep desire to speak for those that are most oppressed and for those that cannot speak for themselves was fueled by her experiences working in micro-finance. This desire for social justice, specifically for women and girls, acted as a seed that had grown in her heart for many years which eventually paved the path for the foundation. My Choices Foundation helps all women, children, and families get a life free from abuse and exploitation. It firmly believes that people will only attend counseling or awareness sessions if they trust the organization. “The leadership that they employ ensures that a culture of trust is instilled in the rest of the team and through this, they build their faith with the clients that they meet,” Elca adds.

Yet, the work done at My choices Foundation is difficult as the work deals with immense pain & suffering. “In the process hearts are repeatedly broken with grief that sits deep in the souls,” Elca states. But investing one’s energy in such work also makes one attain courage and the amazing thing about courage is that it is contagious. Elca believes that courage can change families and communities and villages and cities. For example, the courage of a 14-year old that phones the helpline, stating that her parent is forcing her into a child marriage, and can we please help her. It is this type of courage, resilience and beauty of these girls that inspires Elca and her team to get up every morning to stand up for them, especially when they can’t do it for themselves. “To transform themselves, but also those around themselves,” she continues.

Elca Grobler and her team have been given the privilege to step into thousands of families’ lives and help them slowly repair the broken pieces, and replace violence with peace. She states that most women do not have a choice to live a life without abuse and exploitation. They have to go back to their homes for the sake of the children and that displays true courage. The spirit of the human soul that does not give up can be reflected in the schoolgirl’s absolute commitment and courage to look after one another and not make the same mistake that their mothers made. “In most cases, this is not the mistake of the mothers, since they were born in this situation,” she states. “But to think about a girl who dreams of a better life and is willing to learn and sit by candlelight only to have a better future and be educated.

Future Endeavours

My choices foundation has successfully completed 10 years and is currently operating in 10 states. Further, she desires to deepen and expand the work of their two national helplines dealing with domestic violence and prevention of sex trafficking respectively.

Furthermore, she and her team envision giving women and children the choice to live lives free from abuse, violence, and exploitation. Their work has been impacting many lives thus, they are determined to grow in the next 10 years and ensure to make India free of inhuman activities. “Overcoming abuse doesn’t just happen, it takes positive steps every day. Let today be the day you start to move forward,” she concludes.

Chelsea started in the healthcare industry when she was 15 years old. In the beginning, she could see where process improvements were needed and found herself going above and beyond to help. At the age of 17, she underwent eight surgeries in a year. Having been in the hospital and clinic system over that year, she recognized where the systems were failing the patients.

At this point, Chelsea made it her ambition to work her way up in the industry and help patients in pain. To reach the position she is now at, she had to work in many different positions within a clinic and received multiple certifications to expand her knowledge. She also went back to school and obtained a Master’s in Business Administration with a minor in Healthcare Administration.

A Home away from Home

At Advanced Pain Care, our goal is to make each patient feel as if they are family. The patients come from all walks of life. There is no stereotype for a pain patient.

“I want to hear about the staff members’ families, pets, children’s sports activities, etc. We have a lot of team-building activities from kickball tournaments to cornhole tournaments. The team is also heavily involved in giving back to the community and we incorporate that into every activity we do.”

Overcoming Challenges Efficiently

There are many challenges in the pain management industry and the healthcare industry. As the company has grown, there have been challenges with protocols and processes. Advanced Pain Care has always strived to provide the best and safest patient care and continues to do so. Rapid growth was one of the challenges that Advanced Pain Care faced. The company had to quickly scale from 10 Physicians to 26 Physicians and staff appropriately.

Chelsea’s Support System

Chelsea Simon is a hard-working and dedicated professional. She made it to the top with her zealous nature and determined efforts. Moreover, Chelsea’s family has been her biggest strength. Her husband, Brad has been a support system throughout her career and has always encouraged her to go the extra mile and take risks when needed. Without his help at home and emotional support, it would have been difficult to reach where she is today.

Healthcare is such a fast-paced environment, which is also demanding. Chelsea Simon thinks many companies forget that their staff members and patients are not just numbers. Her advice to everyone is to slow down and be involved with every team member. Also, make sure they feel supported as this ensures that they can slow down and be involved with every patient.

Chelsea pens a Day in her Life

My day starts fairly early. I typically wake at 5 am and my daughter, Jade, and I get ready for the day. Once on the road, I drop her off at school and head to work. Depending on the day of the week, I will be in administrative meetings or actively on the clinic floor with staff. I feel that as the COO, sitting behind the desk is not where I should be all day. I need to be front and center to understand the frustrations or needs of the clinic and patients. After the workday ends, I pick up Jade from afterschool. We then head to gymnastics where she practices with her team for two hours. While she is practicing, I typically head to the gym and work out for an hour. Once the activities are complete, we then get back on the road and head home. We are typically home by 8:30 pm, eat dinner, and then off to bed.

A Compelling Insight for Female Entrepreneurs 

Inspired by this Mahatma Gandhi quote, “A sign of a good leader is not how many followers you have, but how many leaders you create.” Chelsea Simon is abiding by it and encouraging female entrepreneurs to lead their journey.

Chelsea’s best advice is to work hard for everything, give 110%, and never expect anything to be handed to you. Female entrepreneurs are strong-willed and have to maintain their strength. There will be instances; where you think you want to give up but remind yourself who you are and where you came from. 

Expand Horizons

Advanced Pain Care has exciting plans for 2022. It plans to expand its Killeen and Waco locations and open surgery centers. It has many satellite clinics in the works that will be opening in 2022. Also, it has two more pharmacies coming.
